BES upgrade

I have several sites running Exchange 2003 along with BES 3.6 and SQL 2000. Our BB handhelds are running mixed version, most of them are 3.x and a few are running 4.x. I want to upgrade our server to 4.1 and need advice for the best path.
1) we want to keep existing infrastructure (distributed). Upgrade BES from 3.6 to 4.1 and SQL 2005. We can buy new server if in-place upgrade won't get us into SQL 2005. I can set up a new BES with SQL 2005 with temp SRP. If so, what's the best and easiest way to move users over? What impact will be on user side? Do them need to re-active?
2) change distributed to centralized during upgrade. We will move mailbox to HQ office. Question is how to move users since they are on different database. I was told by someone saying if they are on the same database we can move.
3) since I'm running on BES 3.6 sp3 do I need to upgrade to 4.0 then 4.1? Someone said I can do so if I'm running BES 3.6 sp5?
